The job description, the first important step in the hiring process, is an antiquated document that needs to be updated. The massive amount of bullet points in the advertisement demand what you need to bring to the table. There is virtually nothing about the financial situation of the company, your future boss or information that a job hunter would like to know before investing their time and energy. It is one-sided

More Than Just Salary Transparency

Many states have seen an employee-empowering movement to require salary disclosures on job descriptions. This is a decisive move forward to alert job hunters as to whether or not they are wasting their time pursuing the opportunity.

Without knowing the salary, a person embarks upon an interview process that could last from one to six months for white-collar professionals. They would spend an inordinate amount of time preparing for the interviews, sneaking out of the office for meetings, conducting clandestine video calls at home on their remote days and all the while worried about getting out by someone and potentially getting in trouble with the boss or even fired for being disloyal.

The salary disclosure is just the tip of the iceberg. You also want to know about bonuses, stock options, medical benefits, and future raises. In sectors, such as Wall Street and tech, bonuses and stock options play a large part in total compensation. It’s only fair and reasonable for companies to clearly spell out all the financial pieces of the total compensation so that candidates can make an informed decision before getting involved with a lengthy hiring process.

What Annoys Applicants About Job Advertisements

Companies should consider hiring professional writers to help with crafting job descriptions. Most job ads you read are filled with corporate jargon specific to the company and acronyms you’ve never heard of before. There is a lack of creativity and humanity. Job descriptions are nearly uniformly cold and dull.

There are 10 to more than 20 bullet points of what is required from applicants. It’s not reasonable for anyone to have all the experiences demanded by the ad. This turns off and discourages job seekers from applying. Ironically, the voluminous requirements do not stop people who don’t have much, if any, of the skills. Those folks will shoot their shot, hoping for a miracle. The results are that potentially good candidates opt-out and human resources must filter through dozens of inappropriate applicants.

Companies love to offer the range of years required for the role. This metric seems outdated. Saying that the candidate needs to possess three to 10 years of experience doesn’t make sense. The gap is far too broad.

Calling for a certain number of years doing a job doesn’t provide the intended results. How often have you noticed someone in your office who has been doing the same job for 10-plus years and isn’t that great at it? They’re mediocre at best. The odds are that they’ve become stale in their position and haven’t learned new skills and technologies.

You’ve all seen young and brilliant people who have outstanding accomplishments under their belt. It’s self-defeating for a business to discriminate against someone because of their age. Instead of requiring a certain number of years, leadership should think outside the box and open up the rigid requirements to include brilliant, fast-track people who can do the job, even though they don’t have the requisite years of experience.

On the flip side, older workers are overlooked. When was the last time you looked at a job ad that stated that an applicant needs 30 years of experience? It rarely ever happens. Asking for three to 10 years of experience kicks out anyone in their late 30s and older. If a photo accompanies the online advertisement, the odds are high that it shows a multicultural group of fresh-faced Gen-Zs and younger Millennials. There may be one token gray-haired person in the picture to ward off claims of ageism.

What About The Manager?

Since the interviewers, human resources, internal corporate recruiters and hiring managers grill the applicant about their background and experiences, shouldn’t the company share information about its people? A glaring omission from the job advertisement is that there is no insight into the boss or executive management team, who will be your co-workers.

Who hasn’t read job descriptions, becoming enthralled with the position, only to feel later betrayed when they met with their prospective manager and co-workers? It feels like bait and switch when the ad sounds wonderful, but when you’re interviewed, you realize that the managers are rude, dismissive and abusive.

To level the playing field, the company should disclose any shortcomings of the people you will work with. Since this has never happened before, you may think this is a crazy idea. However, all that people want is to know the truth. Some people may elect to accept a job with a not-so-great boss because they love the company, its mission and feel that the specific role could be a career-accelerating move.

Tell Us About Working Conditions

As a traditional go-to question, the interviewer will ask, “Please tell me about yourself.” The same should hold for the business, its culture and its people. Job seekers want to know if the company has a toxic culture or advocates employee empowerment. Disclosures should be made if the business has been the subject of discriminatory complaints. You want to know if the bosses are micromanagers, implant spy software on your computers, verbally abuse people and allow managers to bully, harass and intimidate workers.

It would be helpful to know if they have plans to lay off people, rescind job offers or allow attrition without aggressively trying to replace the people who quit. Although the ad says the role is remote or hybrid, there should be a disclosure if management is considering changing the work style to going into the office five days a week.

An applicant bases their life and family’s lives on the work model offered by the company. If there was a shift from remote to the office, it would create turmoil for families, as it relates to child and eldercare. Their quality of life would substantially decline as a long commute would be required. They will miss out on all the school plays, ballet recitals and special events you can never get back.

Why Don’t We Know Anything About The Firm’s Financial Situation?

After accepting a job offer, the company usually requires an in-depth background check. They want to know nearly everything about you, ranging from college grades to late payments on credit cards. Wouldn’t it be fair for the job description to offer complete openness and cite the organization’s financial situation, as well as any potential problems on the horizon that could negatively impact the company?

Do the CEO and other C-suite executives hold other jobs, such as heading up another company, sitting on a number of board of director seats, investing in startups or running an entrepreneurial endeavor on the side?

What do you know about the CEO and the top executives? Have they run their prior companies into the ground, or were they highly successful? In full transparency, disclosing the compensation of the top executives would offer a glimpse into how fair the business runs. Earning larger multiples of money than the average worker signals that employees are not valued, as the upper echelon is lavishly paid.

6. Answer Questions Thoughtfully

7. Be On Their Side

Enter the interview with candidate success as the key priority. 8. Don’t Ask Why They Want To Switch Jobs

Hiring managers have to switch gears completely and become sales experts. 11. Follow Up With All Applicants

It’s so important for hiring managers to follow up with applicants. Even if you haven’t made a decision, keep in touch with applicants and let them know where you are in the process. As a hiring manager, remember to respect that this candidate has likely had to take time off work to meet with you. Many times, your contacts and research will point out the very aspects that must make up your 5 top selling points which I call, the 5 Point Agenda. Other times, there will be little information available and you will need to guess based on your general knowledge about performing the job.

After reviewing the position’s needs, determine which of your abilities and which aspects of your experience will be most important to the employer. Then create your 5 Point Agenda, selecting each point to build a solid picture emphasizing how you can do the best job. This is an important step as the 5 Point Agenda is the basis for creating your 60 Second Sell.

Before every job interview, you will customize your 5 Point Agenda to reflect the responsibilities of the job as well as the company’s goals and objectives. These five points are your basic building blocks to answer the interviewer’s questions. You’ll want to emphasize each of these points whenever the opportunity presents itself. The message the employer will hear is that you have the ability to perform and do well in the job—and it will give your prospective boss confidence in hiring you. On top of that, they likely will remember these aspects about you.

Here is the sample that Susan, 58, created about her role as a Human Resources Director. The company wanted to find a progressive HR partner to lead its organization. They needed a strategic leader. The client had heard about the position from a friend at an HR conference and wanted to go after the job. Her 5 Point Agenda needed to stress her achievements.

Example:

Human Resources Director

  • Point 1: Award-winning human resources leader.
  • Point 2: Providing strategic direction for the organization that was recently named a national best places-to-work company.
  • Point 3: Strong entrepreneurial drive was responsible for delivering new programs, HR systems, and major policy enhancements.
  • Point 4: A strategic and operational business partner working closely with top executives.
  • Point 5: Exceeds goals and expectations.

Your Verbal Business Card

The 60 Second Sell is a tool that helps you target your skills to meet the employer’s needs. It allows you to summarize your most marketable strengths in a brief and concise manner. Successful job hunters have found that the 60 Second Sell is the most influential tool they used during the interview process. They praised the tool for several reasons:

  • It was effective in capturing the employer’s attention.
  • It provided excellent, concise answers to tricky questions.
  • It was very easy to use.
  • It was a great way to end an interview.

The 60 Second Sell is a 60-second statement that you customize for each interview and that summarizes and links together your 5 Point Agenda. You will want to put the points of your 5 Point Agenda into an order that allows you to present them in the most logical and effective manner. When you link the ideas into sentences, they should be spoken in 60 seconds or less. Once memorized, this statement will be easy for you to recall and use during the interview.

Answering that tough question

Your 60 Second Sell is the perfect answer: Why should I hire you? This question is asking you to convince the employer to hire you. The 60 Second Sell is effective because it demonstrates your strengths and illustrates how you will fill the employer’s needs. That is the key to its success, and yours.

60 Second Sell Example

To clearly understand how your 5 Point Agenda is linked and becomes your 60 Second Sell, let’s continue with our earlier example; here is how we took Susan’s  5 Point Agenda and linked the points together to summarize them and create her 60 Second Sell.

Human Resources Director

“I’ve been an award-winning human resources leader with fif­teen years of experience providing strategic direction. I’m proud to share that my current employer was recently named a national best-places-to-work company. I am a global thinker who contributed to the company’s success as a strategic and operational business partner, and we have cut attrition by 60%. I display a strong entrepreneurial drive at work. I have been responsible for delivering new programs, HR systems, and ma­jor policy enhancements. My CEO has repeatedly recognized me for my innovative leadership that often exceeds goals and expectations.”

And with a total of 95,000 open jobs to choose from at 100 different large companies and 50 small and medium companies on the U.S. lists, there are roles for nearly everyone at the Best Places to Work.

But what exactly does it take to get hired at a top company? That’s the question we asked a handful of leaders at this year’s Best Places to Work. Read on for their insider tips on how you can stand apart from the crowd in order to find the job of your dreams.

1. Prepare for Out-of-the-Box Interviews

It used to be that interviews consisted of nothing more than a resume review, phone screen and in-person Q&A. But today, more and more companies are pushing the envelope in order to identify candidates who would truly thrive at their organization. For example, at Heap, the interview process is often a job simulation.

“We make our interviews resemble the actual day-to-day as much as possible. We have engineering candidates spend the day designing and building end-to-end features. We have sales rep candidates iterate on mock customer calls with us. We even have potential managers interview their future team to find patterns and produce a plan to improve execution,” shared Matin Movassate, CEO of Heap.

At Bain, on the other hand, certain positions require case interviews, “which are, at their essence, discussions about a business problem,” explained Manny Maceda, Worldwide Managing Partner.

And at Intuit, a core component of interviews is presentations. As part of their “Assessing for Awesome” (A4A) program, “candidates are given the opportunity to do a task or strategize in a similar way they would on the job, and then present to a small team that assesses for their ability to think creatively and strategically,” said Rick Jensen, Senior Vice President, People & Places at Intuit.

2. Don’t Forget Soft Skills

A large part of your interview process will be dedicated to evaluating your hard skills to ensure that you are able to perform daily tasks, but these aren’t the only criteria on which you’ll be judged. Ask many recruiters, and they’ll tell you that soft skills are just as — if not more — important.

“Instead of calling them soft skills, I would actually call them essential skills,” shared Greg Muccio, Director of People at Southwest. “Some of the most crucial of these skills include: communication, teamwork, leadership, relationship-building, balance, reliability and dependability.”

Aron Ain, CEO of Kronos, agreed.

“Since we judge Kronites not only on what they do but how they do it, we place equal emphasis on behavioral and technical competencies. Relationship building, collaboration and communication are some of the key behavioral competencies, and we ask various questions to understand the candidate’s value system.”

3. Craft a Compelling Story

In nearly every interview, you’ll hear some variation of “Tell me about yourself.” You may be tempted to simply paraphase your resume in response, but that’s one of the biggest mistakes you can make. After all, if an interviewer wants to dig into your resume, they can just look at your resume. What employers really want to hear is a more holistic narrative about who you are, both at work and outside of it.

“From intern to executive, everyone at Shopify has had ‘the Life Story’ interview,” said David King, Director of Employee Experience, Diversity and Belonging at Shopify. “It’s a process we designed in our early days to help us get to know the real person, rather than their interview persona. Essentially, it’s a two-sided conversation about what you’re interested in, how you’ve shown up in different areas of your life and which accomplishments you value the most.”

Bernard J. Tyson, CEO of Kaiser Permanente, asks this question as well: “I ask [fusion_builder_container hundred_percent=”yes” overflow=”visible”][fusion_builder_row][fusion_builder_column type=”1_1″ background_position=”left top” background_color=”” border_size=”” border_color=”” border_style=”solid” spacing=”yes” background_image=”” background_repeat=”no-repeat” padding=”” margin_top=”0px” margin_bottom=”0px” class=”” id=”” animation_type=”” animation_speed=”0.3″ animation_direction=”left” hide_on_mobile=”no” center_content=”no” min_height=”none”][candidates] to share their story, their career journey and what they are passionate about accomplishing,” Tyson said. The three elements he uses to evaluate a candidate’s response are “the head, the heart and the guts.”

“I want to get a sense of the head — and how they think, work and take in information and synthesize it —  before moving forward. I want to understand their heart — and how they relate to and inspire others — their empathy and passion. And I want to understand how they tap their gut — what drives their ethical compass, what motivates them and how they make decisions,” Tyson explained.

4. Bring Your Whole Self

In an interview, there’s often a temptation to tell a recruiter what they want to hear. But if this is how you shape your responses, you’re not only doing a disservice to the interviewer — you’re also doing a disservice to yourself. Being honest about your background, skills and interests helps ensure that you find the job that’s right for you, while stretching the truth means you could end up in a job that you’re ill-equipped and/or not a good fit for.

“It is not a cliché when we ask candidates to be themselves in an interview. We genuinely desire that. Southwest is not a place where you have to separate your true self from your work environment self. We want you to bring your passions to our company to ensure this is the right fit,” Muccio said. “We are known for our values that make up what we call ‘Living the Southwest Way.’ Those are a Warrior Spirit, a Servant’s Heart and a Fun-LUVing Attitude. We challenge our recruiting team to only hire candidates who embody all three of these core values. It is the criteria on which we measure our employees, so the majority of our questions revolve around these three things.”

Ruta Singh, VP of Global Engineering & Product Recruiting at Facebook, said her company takes a similar approach.

“We want people who want to be here because their goals and interests align with Facebook’s mission. We want you to come in at the beginning of the day energized and ready to do your best work, and to leave at the end of the day feeling like you accomplished something meaningful,” Sing shared. “So when you’re getting ready to interview, understand that we really want to get to know you. Come ready to talk about what you know, but also who you are.”

5. Bring New Ideas to the Table

One of my favorite things to ask when I’m interviewing candidates is what suggestions they have for our program. I’m often surprised how often I hear responses like “It’s hard to think of anything — you’re doing such a great job!” It can be intimidating to share recommendations and ideas in an interview, knowing that you don’t have the same institutional knowledge as your interviewers. But often, that familiarity can lead to tunnel vision, which is why so many companies on the Best Places to Work list told us that outside perspectives are invaluable.

“Many organizations foster and encourage [candidates] wanting to explore, innovate and use their creativity. For example, at Cisco we have a culture that encourages innovation, no matter where an employee sits in the larger organization. We host innovation challenges to garner great ideas untethered to your role or business unit, and have had some great wins as a result,” said Macy Andrews, Senior Director of Human Resources at Cisco.

Tyson concurred, describing Kaiser as a “speak-up culture” where those who voice their opinions are appreciated.

“I want to know what’s on people’s minds, what they’re thinking — because I want to make the best decision, which can be derived from diverse perspectives. This only makes Kaiser Permanente better,” Tyson added.

6. Highlight Your Passion

What separates a good candidate from a great candidate? One word: passion. Even the most well-qualified candidate will fail to impress an interviewer if they aren’t enthusiastic about a company’s mission. So when you’re really excited about an opportunity, let your interviewer know.

“My hope is that whether a candidate is interviewing with me or others on the team, he or she comes away with a positive sense of the company and an understanding that a career with Boston Scientific is more than just a job. Our products help people live longer and better lives, so there’s a higher purpose to what we do,” said Michael F. Mahoney, CEO of Boston Scientific. “I want candidates to know that everyone here, regardless of job function, is united by the shared purpose of advancing science for life.”

Passion is so important to the talent acquisition teams at St. Jude Children’s Research Hospital that they often hire candidates who have engaged with their organization before even applying to a job.

“We are fortunate to have a tremendous level of support for our institution. Often, someone is a part of St. Jude as a donor or a volunteer long before they’ve applied for a position with us. We are always excited to meet talented candidates who believe in our mission and feel connected to our institution,” said St. Jude VP of Human Resources Dana Bottenfield. “Our selection process zeroes in on a candidate’s knowledge, skills and ability. Then we expand the lens to uncover if the candidate connects with to our mission and values. Both of these are necessary to get the right candidate in the right role, and to ensure the candidate thrives once employed.”
